US Community Solar and DG Leadership Pay 2026: CFO Benchmarks and Incentive Design

Data current to 13 October 2026.

In 2026, the median base salary for a CFO at a US distributed generation (DG) or community solar platform is $345,000, with a target bonus of 40-60%. That is the headline from VSP's 2026 Leadership Pay Review of 142 senior offers and pay discussions, January to September 2026. Finance leaders' base pay is up 5.2% year on year, construction leadership is up 9.1%, and development milestones' share of CFO bonus scorecards has nearly halved. This briefing sets out pay ranges for six roles, what is driving them, and practical tests for boards and candidates.

Key findings

  • Base pay for senior finance leaders rose 5.2% year on year. Mercer's March 2026 survey of 756 employers puts the average 2026 US total increase budget at 3.4%, and Pearl Meyer projected executive base increases of about 2.3% in energy and utilities.
  • Construction leadership grew fastest of any function, at 9.1%, as portfolios race the 31 December 2027 placed-in-service deadline.
  • CFOs at ownership-stage platforms earn a 12% base premium over peers at development-led businesses.
  • Development and sale milestones now make up 30% of a typical CFO bonus scorecard, down from 55% in 2025. Financing and asset-performance measures have doubled, from 25% to 50%.
  • 41% of senior offers included a sign-on payment or a buyout of forfeited equity.

For context, the Bureau of Labor Statistics puts the national median wage for construction managers at $114,990, with the 90th percentile at $189,440 (Occupational Employment and Wage Statistics, May 2025). A Director of Construction at a solar platform now sits above the 90th percentile of the wider occupation. The difference is one of scope: multi-state portfolios, EPC contract management and tax-credit deadlines, rather than a single site.

In 2026, the premium is paid for closing financings and delivering steel in the ground on time. Origination alone no longer sets the top of the range.

What is driving 2026 pay?

Three forces explain most of the movement.

Capital formation commands a premium. Between 15 September and 8 October, five distributed solar platforms closed about $870 million of construction debt, term debt and tax equity, as set out in community solar capital is backing operators. Platforms that run a recurring cycle of construction finance, tax equity and refinancing need leaders who have done it before. Capital markets roles saw the fastest base growth of any finance seat, at 6.1%.

The construction deadline has compressed the market for delivery leaders. Under the One Big Beautiful Bill Act (OBBBA), signed on 4 July 2025, solar projects that begin construction after 4 July 2026 must be placed in service by 31 December 2027 to claim the 45Y production or 48E investment tax credit (IRS Notice 2025-42 sets the begin-construction rules). SEIA/Wood Mackenzie put the safe-harboured US solar pipeline at up to 240 GWdc (Q3 2026 US Solar Market Insight, data to Q2 2026), and a large share of it is racing the same clock. Federal survey data point the same way. The 2025 US Energy & Employment Report found that 47% of solar firms faced major hurdles hiring directors and supervisors, and the 2026 edition reported that 70% of generation employers who hired in 2025 found it difficult, with management roles hardest to fill. In VSP's data, one in three construction leadership offers met a counter-offer.

Commercial pay is moderating. With community solar installations down 14% year on year in Q2 2026 (SEIA/Wood Mackenzie), and fewer platforms building a business model around selling projects, origination base pay grew by only 3.2%. More of the reward now sits in deal-linked incentives paid on close, not on signature.

How are CFO bonus scorecards changing?

Once a platform owns its projects, operating risk shows up in the balance sheet. Fitch revised the outlook on Solar Star Funding, a large operating US solar asset, to Negative on 28 September, and a secondary summary of the rating action cites lower-than-expected generation and volatile renewable energy certificate revenue. PGR Lessee I and 18 affiliates filed for Chapter 11 on 9 September after a court ordered them to post about $30.2 million of surety collateral. After commercial operation, leverage, generation and pricing decide value, and scorecards are moving to match.

PowerBank's FY2026 results, filed with the SEC on 28 September, show why the shift matters. Development fee revenue fell from $7.7 million to $0.9 million in a year as IPP revenue rose to $9.8 million. PowerBank is a micro-cap and not typical, but a leader paid mainly on development fees would have seen their bonus fall away at the moment the business chose to own rather than sell.

Three measures still appear in 2026 plans and deserve scrutiny:

  • Raw pipeline megawatts, which reward volume over quality
  • Development fee revenue, which falls as projects are kept rather than sold
  • Growth targets with no link to leverage or operating performance

Long-term incentives at sponsor-backed platforms

Many US DG and community solar platforms are owned by private equity, infrastructure funds or utilities rather than public shareholders. In VSP's data, 78% of CFO offers at sponsor-backed platforms included profits interests or equity, typically 0.75% to 1.5% of the platform. Vesting usually runs four to five years, with acceleration on exit.

That makes the sponsor's hold period as important as the size of the award. A sponsor planning to exit in three years and one planning a long hold are offering different jobs. One pays for a platform ready to sell. The other pays for a portfolio that performs for a decade.

Four tests for boards and investors

  1. Benchmark against stage, not title. An ownership-stage CFO commands a 12% base premium, and a package set against development-led peers may not land.
  2. Rebalance the scorecard when the strategy changes, even mid-cycle. A year of bonus paid against an abandoned strategy is expensive.
  3. Budget for buyouts. With 41% of senior offers carrying a sign-on or equity buyout, unvested equity is now part of the cost of hiring.
  4. Plan construction leadership pay early. At 9.1% annual growth, a range set at the start of a search can be out of date by the offer stage.

Three questions for candidates

  • What does the bonus scorecard actually measure, and how much of it is within your control?
  • What is the sponsor's expected hold period, and how do long-term incentives pay out if the timeline changes?
  • How does the full offer compare once you include any buyout of the equity you would leave behind?
